护理人员情绪智力、工作嵌入与组织承诺之间关系的研究

         

摘要

目的:探讨护理人员情绪智力与组织承诺之间的关系,并检验工作嵌入在二者之间的中介效应.方法:采用横断面问卷调查,收集有效问卷449份,采用线性阶层回归分析法进行统计学分析.结果:护理人员情绪智力与工作嵌入(r=0.22,P<0.01)、组织承诺(r=0.43,P<0.01)呈积极的正相关,工作嵌入与组织承诺呈积极的正相关(r=0.47,P<0.01);工作嵌入在情绪智力与组织承诺之间具有中介效应.结论:高情商护士能积极地嵌入和依附于医院组织,其拥有更多的组织归属感;护士的情绪智力水平可以通过提升其工作嵌入水平,进而提升他们对医院的组织承诺水平.%Objective: To explore the relationship between emotional intelligence and organizational commitment of nurses, and to verify with the mediating effect of job embeddedness. Methods: 449 the valid questionnaires were collected through the cross-sectional survey. Linear hierarchical regression analysis for statistical analysis. Results: There is a positive correlationship between nurses' emotional intelligence on the job embeddedness (r=0.22, P<0.01) and organizational commitment (r=0A3, P<0.01).There is a positive correlationship between job embeddedness and organizational commitment (r=0.47,P<0.01). Job embeddedness plays a partial mediating role in the relationship between emotional intelligence and organizational commitment. Conclusions: Nurses with high level of emotional intelligence who can actively embedded and attached to the hospital organization, they have more organizational commitment; The level of emotional intelligence enhance nurses embedding that level, to further enhance their level of organizational commitment in hospital.
