基于人格特质理论和资源基础理论,利用银行企业柜台员工的问卷调研数据,采用层次分析法探讨了员工的前摄型人格、心理安全感知、组织冗余资源对员工工作形塑的内在作用机理.结果显示:员工的前摄型人格、心理安全感知对其工作形塑行为具有显著的正向影响;组织冗余资源、冗余资源与心理安全感知交互对员工的前摄型人格与工作形塑行为的关系均具有调节作用,而心理安全感知的调节作用不显著.%Based on the personality theory and resource-based theory,this paper adopts the method of analytic hierarchy process to examine the impact mechanism of proactive personality,perceived psychological safety and slack resource on employee's job crafting by using the survey data of bank tellers.The results show as follows:proactive personality and psychological safety have significant positive impacts on employee's job crafting;the interaction of perceived psychological safety and slack resource moderate the relationship between proactive personality and job crafting,but the moderating role of perceived psychological safety is not significant.
