Some problems are found in the present situation within university academic journal edi-tors on talents innovation ability, talents structure and layout, talents development mechanism, invest-ment in HR development, feminization and aging, etc.. A university editor training plan is proposed, from which both the organization and individuals have benefits. The key is to establish a scientific mechanism of entering and exiting so that the organization can optimize the resources effectively and the individuals can get proper training.% 当前高校学术期刊编辑人力资源发展面临人才创新能力亟须增强,人才结构和布局不尽合理;人才发展体制机制障碍仍然存在,人才资源开发投入不足以及女性化趋势严重、队伍老龄化趋势明显的困境。因此培养优秀编辑人才,实施“编辑导师制”是一个组织与个人双赢的实训策略。结果表明,这种培训计划关键在于建立科学的进入和退出机制,从而使组织资源能够得到最优化的配置,使个体能够得到最适当的培训。
