中学语文教师能力素质模型的构建

         

摘要

The thesis is devoted to a positive research on the performance of Chinese teachers from 9 secondary schools in Yunnan province, using methodologies like competency model (a modern technique for human resource assessment), and behavior event interview. The results show that: (1) Secondary school Chinese teacher competency model includes 6 competency items:scientific research ability, focus, interpersonal insight, innovation ability, teaching ability and professional accomplishment;(2) By investigating the average score, the highest score, and the frequency of the 6 competency items, it was found that it exists significant differences at least in one target between excellent group and general group. It means the model can well distinguish and predict the secondary school Chinese teachers’ performance,and it can be the standard to select, evaluate and train secondary school Chinese teachers. Finally, we put forward reasonable suggestions to promote the development of specialization and career for secondary school Chinese teachers.%本研究运用胜任特征模型这一现代人力资源测评技术,采用行为事件访谈法,对云南省内9所中学的31名中学语文教师进行了实证研究。结果表明:(1)中学语文教师能力素质模型包括6个胜任特征项目,相对重要性从高到低依次是科研能力、专注、人际洞察力、创新能力、教学能力和专业素养。(2)优秀组和一般组在6个胜任特征项目的平均等级分、最高等级分和频次上至少有一种指标存在显著差异,说明该模型能很好地区别和预测中学语文教师的绩效,可以作为中学语文教师甄选、自我诊断与评估、考核与培训等人力资源管理和开发工作的依据。最后,提出促进中学语文教师专业化和职业发展的合理化建议。
