员工挑战型组织公民行为与主管绩效评价——主管的组织承诺的调节作用

         

摘要

研究基于过犹不及理论,提出并聚焦于员工挑战型组织公民行为对主管绩效评价的非线性影响方式,并探索主管的组织承诺的调节作用.通过对30个企业432对主管-下属配对的问卷调查,运用结构方程模型和非线性回归分析,发现:员工的挑战型组织公民行为与主管对其的绩效评价呈倒U型关系;且这一关系受到主管的组织承诺的调节.%In this research we predict that a subordinate's challenge-oriented organizational citizenship behavior (COCB) may influence his supervisor's performance appraisal.We further propose that the relationship between subordinates' COCB and supervisors' performance appraisal is moderated by the supervisor's organizational commitment.Results support hypotheses using 432 dyads of valid responses.Consistent with our prediction,the curvilinear association between COCB and performance appraisal is significantly moderated by the supervisor's organizational commitment.
