基于组织系统变革理论，以骑士商学院为案例研究对象，构建主导行为促进企业大学演化的过程模型———雪花模型。研究发现，骑士商学院的演化过程经历了萌芽期、发展期和成熟期三个阶段，遵循从动因分析、到问题诊断、再到方案设计的演化过程。随着骑士商学院内外部条件的变化，其演化过程依次呈现出不同的特征，归纳为针状雪花、扇状雪花和片状雪花的表现。同时，内部主导行为促进企业大学从萌芽阶段到发展阶段的演化式改变，外部主导行为促进企业大学从发展阶段到成熟阶段的跃进式改变。通过三阶段的模式演化，展望分析未来的企业大学最终会向星状雪花的共生状态发展。案例研究结果有助于打开企业大学演化模式的“黑箱”，对其他企业构建和发展企业大学具有借鉴意义。%Based on organizational change theory and a case study of Qishi Business School ,this paper built a process model of initiative behavior promoting the construction of corporate universi‐ty -the snowflake model .The study found that the evolution of the Qishi Business School experi‐enced three stages ,namely ,infancy ,development and maturity ,following the evolution process from the motivation analysis ,to problem diagnosis ,and then to project design .With changes in internal and external conditions of Qishi Business School ,different characteristics presented at each stage ,which can be summarized as needle snowflake ,fan snowflake ,and flake snowflake . Also ,the internal initiative behavior promotes corporate university to change from the infancy stage to the development stage ,while external initiative behavior promotes corporate university to change from the development stage to the maturity stage .Through three stages of schema evo‐lution ,we prospect that future corporate universities will eventually form the symbiotic mode (stellate snowflake) .The findings of the case study is helpful to open the “black box” of corpo‐rate university evolution model ,providing reference for other companies to build and develop cor‐porate universities .
